Large corporations significantly underrepresent minorities and women at senior levels; without focus, organizations face talent underutilization as the United States population becomes majority-minority. Furthermore, scholarship has been relatively small in addressing individual minority groups. This study used a basic qualitative method to explore the perceptions of nine Fortune 500 African American senior executives, within two levels of the chief executive officer (CEO), who are in functions that typically are part of CEO succession and who are members of The Executive Leadership Council. Using a conceptual framework developed from both organization and individual employment-related theories, the research questions were designed to understand the factors that were important to participants' successful advancement to senior levels. Using video interviews, data was collected and coded using a thematic analysis process. The analysis led to four themes that describe significant contributing success factors within organizations and/or based on individuals' efforts. The results reveal a formula that African American Fortune 500 executives have used for success: create relationships to support career aspirations, obtain experiences needed to reach senior management, persevere through unique challenges, and exhibit leadership and performance exceptionalism. These results have strong implications in guiding organizations to create cultures with more tolerance and to build opportunities for more networking and senior management exposure throughout their careers. In particular, early-career relationships may help reduce bias through familiarity, create opportunities for additional relationships required along a career, and help generate CEO succession plans that are representative of the population.
