The Job Characteristics Model is a very common research topic in the area of motivation, employee initiative, and organizational commitment. The educational success of today's public K-12 schools requires teachers taking on more leadership roles outside the classroom and principals possessing leadership characteristics to influence this behavior in their organization. This quantitative study investigated the job characteristics model level of application and predictor to high school teachers taking on leadership roles within the school to contribute to the important efforts of new federal, state, and society standards. The effect between the independent variables of principle leadership style, intellectual stimulation, and inspiration and the dependent variables of autonomy, organizational commitment, and teacher leadership initiative was examined. Participants in the study included 226 high school teachers randomly selected from 20 schools in a southern state. These individuals were provided access to an online survey website, SurveyMonkey, to complete the Multifactor Leadership Questionnaire, Intellectual Stimulation Questionnaire, Inspiration Measurement, Teacher Leadership Initiative, Perceived Job Characteristics Scale, and Work Commitment Index. Structural equation modeling analysis using SPSS and AMOS was used and validated 5 of the 7 study hypotheses relating principal leadership and job characteristics to teacher leadership and organizational commitment. The study provided a revised fit model recommending future studies investigate how inspiration directly influences organizational commitment and leadership initiative and include covariances between the independent variables in the study. Additional recommendations include allowing principals to answer questions on their leadership style to investigate the relationship between perceived and actual leadership characteristics used in schools. Recommend a larger population be used in future studies by including additional states or a national study to increase generalization. State and school district education leaders should examine the results and implement professional training to principals and teachers to raise awareness and the importance of these leadership and job characteristics and impact to the school environment, collaboration, and success. The findings will also assist public education administrators in developing and modifying policies and procedures that may influence teachers taking on leadership roles in schools.
