The purpose of the current research was to identify abilities that might positively impact conflict dynamics in culturally diverse workgroups or that might promote conflict de-escalation. The impact of group emotional intelligence (EI) and group cultural intelligence (CQ) on intragroup task and relationship conflict was investigated in this non-experimental field research. Workgroup CQ, but not workgroup EI, was hypothesized to de-escalate conflict in culturally diverse workgroups. Workgroup CQ was hypothesized to moderate the relationship between value diversity (VD) and task and relationship conflict, such that high workgroup CQ would be associated with lower task and relationship conflict in high VD workgroups, whereas low workgroup CQ would be associated with higher task and relationship conflict in high VD workgroups. Data were collected from 285 individuals in 83 workgroups. Multilevel models (MLMs) were used to test the hypotheses with the Statistical Package for the Social Sciences (SPSS) version 20.0, mixed models. Despite a moderate correlation between EI and CQ, workgroup EI did not predict less task and relationship conflict in culturally diverse workgroups whereas workgroup CQ did. This finding supports the position that EI abilities might not be cross-culturally universal and that cultural values play an important role in the interpretation of events and the processing and expression of emotions. Additionally, individual CQ positively predicted relationship conflict. Overall, the results provide support for the position that high-CQ group members facilitate a hybrid culture that leads to less conflict in culturally diverse workgroups.
