This study will examine the role of Organizational Citizenship Behaviors (OCBs) as a mediator between Union Commitment, Leader-Member Exchange (LMX), and Employee Performance. OCB will be divided into seven separate dimensions: Helping Behavior, Organizational Compliance, Sportsmanship, Organizational Loyalty, Individual Initiative, Civic Virtue, and Self Development. The purpose of this study is to determine whether an employee's commitment to his or her labor union and the relationship that exists between that employee and his or her manager affects the amount of OCBs that will be exhibited by that employee. This quantitative study will be conducted at a major healthcare organizational located in New York City. Data will be collected through managerially assessed methods. The sample will consist of at least 40 managers who will measure at least 200 employees, each being a member of 1199 Service Employees International Union (SEIU). Relations between union and management among the different groups within the organization vary greatly. Tests for mediation will be conducted using four-step regression analysis and the Sobel test. Hierarchical Linear Modeling (HLM) will be used to analyze the variables in this study at the individual level of analysis, as well as the group level. It is hypothesized that a positive relationship exists between LMX and OCB, while a negative relationship exists between an employee's Union Commitment and his or her OCBs. With OCB serving as a mediating variable, it is hypothesized that a positive relationship exists between OCB and Employee Performance. This study will build on previous OCB research, examining the associations OCB has with LMX, Union Commitment, and Employee Performance in one integrated framework.
