中國製造經過幾十年的發展，已經成為全球的製造大國，但是大而不強。中國政府在 2015 年頒布「中國製造 2025」發展綱要中提出，中國製造迫切需要從傳統製造方式向智能製造轉變和發展。精益生產是智能製造的基礎，也是傳統製造企業轉型的必由之路。與大型製造企業相比較，中小民營製造企業存在資源相對匱乏、機制不全、人員素質較低等諸多問題，這使得它們在從傳統製造向精益生產模式轉型過程中遭遇重重障礙。我們觀察發現，本土民營中小製造企業轉型成功的案例較少，大多數轉型無法達到預期效果，有些甚至無功而返。本文通過對中小民營製造企業的案例研究，探究：（1）精益生產模式與精益組織文化之間的關係。（2）中小民營製造企業精益生產轉型過程中常見問題和組織文化障礙。（3）通過理論和案例研究，提出了適合中國中小民營製造企業精益生產轉型所需組織文化的模型，即：以「內部顧客導向文化」為基礎的「精益生產持續改善文化模型」，並探討其在精益生產轉型變革過程中的作用機制。中小民營製造企業建立以「內部顧客導向文化」為基礎的「精益生產持續改善文化」，不但在短期內有助於企業克服變革與轉型障礙，順利實現從傳統生產方式向精益生產的轉型，而且能夠長期提升企業運營協調效率，形成企業核心競爭力。.

520 $a After decades of development, Chinese manufacturing is perceived to be a manufacturing nation of "great power", but it is weak in the many dimensions of its actual operation. "Made in China 2025" highlights the needs for Chinese manufacturing to urgently transform itself into intelligent manufacturing. Lean production serves as the foundation of intelligent manufacturing. However, when compared with mass manufacturing that normally happens in large corporations, small and medium-sized private manufacturing enterprises lack the relevant resources, improper organizational structure, incompetent personnel, etc. Thus, transforming traditional manufacturing into lean production is bound to face countless obstacles. From historical record, most companies have failed in lean production implementation, thus, this dissertation aims to investigate how the small and medium-sized private manufacturing enterprises in the Pearl River Delta are performing in lean production implementation. This dissertation adopts the case study approach and intends to explore (1) lean production and its related culture. (2) corporate culture as barrier in the implementation of lean production. (3) Based on theoretical and case studies, it hopes to propose a new model of corporate culture that is appropriate for lean production; specifically, it hopes to examine the role of "internal customer-oriented culture" facilitate the "continuous improvement culture" formation in a lean production implementation.This study found that "internal customer-oriented culture" is crucial to the formation of a "continuous improvement culture" and the latter is able to facilitate small and medium-sized private manufacturing enterprises to overcome the obstacles in lean production implementation; at the same time, "internal customer-oriented culture" also helps to improve the internal operation coordination efficiency in the long term, and thereby enhancing the firm's competitiveness.
