Employee turnover remains a critical factor for organizations to understand to reduce financial and operational risks. High turnover can severely reduce confidence in the workplace, and it is a primary challenge for supervisors to address. The problem that is addressed in this study is the negative financial and operational implications that result from turnover intention in higher due to the lack of understanding of the partial mediating effect of spirituality between self-efficacy and turnover intention in higher education employees. The purpose of this study was to evaluate whether spirituality is a partial mediating variable between self-efficacy and turnover intention which is known to have negative financial and operational implications in higher education employees in the western United States. The three guiding theories that were utilized include the self-efficacy theory, the theory of spirituality, and the theory of planned behavior. The study population consisted of two higher education institutions in the Western United States and the survey went out to 2,000 employees. A total of 136 responses were received but only 79 participants answered every study question. The survey utilized instrumentation questions from TIS-6, SAWS, and GSES. Multiple regression analysis was used, and the test results of the regression indicated that 62.7% of the variance in turnover intention, F (2, 76) = 24.642, R = .627, R2 = .393, p < .001 implying that workplace spirituality and sel-efficacy do have an impact on turnover intention. The study contributed to the existing literature by evaluating the relationship between spirituality, turnover intention, and self-efficacy. This study also provided recent data which suggested that self-efficacy and spirituality do have a partial mediating correlation to turnover intention in higher education employees. Future research should include a training and development program that aims to increase the commitment and culture of workplace spirituality. Additionally, future research can include several demographics including, age, race, gender, religion, and other areas in the world.
