Research and clinical writings in Western countries reveal that the vocation of church ministry is stressful, and that a large number of clergy suffer from emotional distress. Numerous situational and personality factors have been found to be salient predictors of Western clergy's psychological well-being. There is a need for empirical studies exploring predictors of psychological functioning of Chinese Christian clergy in Hong Kong. During 2015, 1,000 Chinese Protestant churches in Hong Kong were randomly selected and mailed an anonymous survey. A total of 245 valid questionnaires were returned, denoting a response rate of 24.5%. Hierarchical multiple regression analyses showed that the situational factor of role ambiguity at work predicts both clergy's ministry satisfaction and emotional exhaustion, whereas the other situational factor of role overload at work predicts only clergy's emotional exhaustion, but not ministry satisfaction. In addition, multiple mediation analyses using a bootstrapping approach indicated that negative religious coping style mediates the relationship both between dispositional gratitude and ministry satisfaction and between dispositional gratitude and emotional exhaustion, yet positive religious coping style mediates only the former relationship. Male clergy and clergy who are over 50 years of age reported significantly higher degrees of ministry satisfaction and lower degrees of role overload, role ambiguity, and emotional exhaustion, when compared with female clergy and younger clergy who are under 40 years of age. A thematic analysis of an open-ended question regarding chief stressors in Chinese clergy's pastoral work identified teamwork problems with peer colleagues and with leaders as their two most common challenges. Another thematic analysis of an item asking about protective factors in the ministry life of clergy discovered that affirmation of the initial sacred calling from the Divine Being and maintenance of an ongoing positive relationship with the Divine Being are the two most common motivating factors that enable Chinese clergy to remain in their ministry role despite hardship. In light of these findings, practical implications for clergy profession, clinical psychology, and church policy are finally discussed.
