Creativity has become increasingly essential in the twenty-first century as creative and knowledge-based economies demand innovative solutions that advance people's lives. In this sense, individuals with creative skills play a vital role in developing these economies. Located in Southeastern Asia, Vietnam is one of the emerging economies in the region. Being one of the former centrally planned economies, the Vietnamese economy relies substantially on state-owned enterprises (SOEs). To compete effectively in the market-oriented economy, Vietnamese SOEs are urging for innovation-driven transitions since innovation is considered the top priority for organizational development. The goal of this quantitative study is to investigate mechanisms through which high-performance work system (HPWS) fosters individual creativity, focusing on SOEs' creative self-efficacy and organizational contexts in Vietnam. The study was conducted among a sample of 392 employees, working in Vietnamese SOEs, and data were analyzed by using the IBM Statistical Package for the Social Sciences Version 26. Specifically, hierarchical regression analysis was employed to test the hypothesis. The results of the study indicated that among all demographic variables, only education demonstrated a positive relationship with creativity (β = 0.12, p < 0.05). HPWS has a positive effect on employee creativity (β= 0.54, p < 0.01). Moreover, it was found that three dimensions of organizational contexts moderate the positive effect of creative self-efficacy on employee creativity (for climate, β = 0.59, p < 0.05; for resources, β = 0.35, p < 0.05; and for extrinsic rewards, β = 0.46, p < 0.05). Results of the mediation analysis confirmed the partial mediating effect of employees' creative self-efficacy on the relationship between HPWS and employee creativity.
