Globally, the underrepresentation of women in leadership positions has been quite thoroughly documented and recorded. In the 21st century, college athletic departments however appear to experience the same gender gap between men and women often seen in other male-dominated occupations. A review of current literature indicated a dearth of studies about women in Division I college leadership positions in the Washington, DC/ Baltimore, MD Metropolitan area. The purpose of this qualitative multiple case study was to explore the journeys of four women who excelled in leadership positions in their athletic departments. To ensure holistic interpretations of the data collected, the analysis was supplemented with the lenses of role congruity, hegemonic, females in maledominated occupation, glass ceiling and the authentic leadership theories, to aid in understanding of the underrepresentation of women in administrative leadership positions in college athletic departments (Diekman & Goodfriend, 2006). Data was collected through recorded open-ended interviews with four female leaders at two of four selected universities in the Washington, DC/ Baltimore, MD Metropolitan area. The findings of this study indicated that these four women had similar experiences throughout personal leadership journeys. Data collection and analysis from the interviews provided the emergence of five major themes: Title IX is still relevant in the hiring of women in collegiate leadership roles; women in athletic department leadership positions are relegated to specific positions; female leaders hold multiple positions in college athletic departments; the lack of female coaches in women's sports persists in the 21st century; and sponsorship is vital in athletic department leadership selection (Ang, 2018). The results from this study may offer future female leaders valuable guidance into the paths of predecessors pursuing leadership roles in college athletic departments.
