While existing scholarship has explored the culture and climate of Division I athletics, this case study outlines a new theoretical model of critically resistant applied leadership (CRAL) to inform cultural transformation in higher education. CRAL is a theoretical framework which incorporates the essential elements of transformational leadership, critical race theory, transformational resistance, and applied critical leadership. This research centralizes the experiences of female student-athletes of color and calls for the leaders of an organization to investigate the experiences of these students and utilize these experiences to inform structural policies and practices. The use of CRAL can create a cultural transformation that interrupts marginalization and inequity. The qualitative methods used in this case study seek to provide insight into how transformation can be influenced by student narratives to create a more diverse, equitable, and inclusive environment. The findings of this research define the culture of the department of intercollegiate athletics as characterized by some aspects of community solidarity, but also hostility, neglect, insincerity, and manipulation. Furthermore, the narratives presented by the participants demonstrated qualities of resilience that allowed for the engagement of transformational resistance. The resistance demonstrated by these participants included strategic relationship building, direct confrontation of injustice, organizing communities of support, and/or modeling and creating safe spaces for peers. Ultimately, the findings suggest that the experiences and narratives of female student-athletes of color can inform structural practices and policies in the department of intercollegiate athletics. However, the engagement of administration, coaches, and department leadership in CRAL is essential.
