The reliance of non-profit organizations on volunteers increases the importance of volunteer retention research. Because volunteers engage in emotional labor and experience burnout, volunteering rates are the lowest since 2002 and are continuing to decline (Bureau of Labor Statistics, 2014). This study investigates the proposed roles of emotional labor and burnout as demands and organizational trust as a resource in predicting volunteer intentions to quit (VIQ), while controlling for volunteer engagement. Results of this study contribute to the research on volunteerism, emotional labor and the JD-R theoretical framework by providing evidence that organizational trust mitigates the burnout VIQ relationship. In addition to building upon previous studies that have proposed emotional labor and burnout are present in volunteer populations, this study is an important first step in integrating organizational trust as a resource in the JD-R model when predicting negative outcomes of volunteer burnout, specifically VIQ. The results suggest nonprofit organizations should be aware that asking volunteers to adhere to display rules may result in emotional labor that leads to burnout and ultimately volunteer turnover. We recommend that organizations create a trusting relationship with their volunteers in order to decrease volunteer attrition. As a whole, this research supports promoting volunteers' perceptions that the nonprofit organization is completing the beneficial or favorable action that it committed to doing in order to mitigate negative consequences of burnout.
