This qualitative phenomenological study explored the leader-follower relationship within the financial service industry and how lived experiences related by followers affected employee well-being and customer service performance. Amidst declining employee well-being, the study's research question probed how the quality of leadership exhibited between novice leaders and followers may have influenced follower well-being. It is not unusual for financial service employees to be rewarded with expanded responsibilities based on individual contributions prior to significant exposure to leadership development programs. Many novice supervisors with less than two years in role find themselves overwhelmed and underprepared for the leadership demands of their initial promotions. This research sought to better understand the novice leader-follower dyad within a sample of financial service industry employees via thematic existential interpretations of their lived experiences. Leader/member exchange (LMX) theory helped frame the analysis and interpretation of the data. The research was conducted by interviewing 15 financial service employees who reported to novice leaders supporting banking, investment, or insurance firms in North Texas. Those employee dialogues uncovered details that motivated followers to either excel at their jobs or desire to leave their careers altogether. Employees who described the nature of their leader-follower relationship harmoniously reported positive feelings of well-being and described pro-active attitudes surrounding customer service performance.Study findings suggest that novice leaders who invested interest in the professional development and personal welfare of their followers stood to build strong functional relationships with their followers. That level of relationship enhancement appeared to inspire followers to work hard in support of their leaders and care for the welfare of the customer service experience they provided. Future qualitative research on leader/member relationship dynamics could investigate how demographic differentiators like age, gender, and military service might further affect leader-follower relationships and their effect on well-being in the financial service industry.
