The virtual team (VT) is a relatively new concept in the realm of organizational behavior and is growing in organizational use. VT leadership is also a realm that is limited in research and understanding. Virtual leaders (VLs) do not fully understand how their communication style influences productivity and their impact on the VT. VLs must contend with a new set of leadership challenges, and a new landscape to navigate those challenges in. By understanding how a VL's communication style impacts the team and the organization, they can reap valuable benefits.The purpose of this research is to build and test a new theoretical model to (i) explain VT leaders' communication styles, and how those communication styles impact trust, affective commitment, and knowledge sharing within a VT, and (ii) understand the significance that supportive communication and motivating language have to a VL. To understand this, the research questions are as follows: How does a VL's communication style influence trust, affective commitment, and knowledge sharing? How do trust, affective commitment, and knowledge sharing mediate the relationship between a VL's communication style and perceived performance in VTs?A research model is developed to identify and evaluate the key factors in a new construct comprising three dimensions (E-leadership, Communication Style, and Motivating Language) associated with characteristics reminiscent of VLs, along with several hypotheses that address the research questions. The validity of the VL construct and the hypothesis are confirmed through quantitative analysis that entailed gathering data via an online questionnaire. One hundred and sixty-seven usable responses were received and further evaluated using the suitable statistical procedures. The research model was tested using the partial least square (PLS) technique. SmartPLS 3.27 was used to validate the research model and test the proposed research hypotheses.This study confirms that a VL's communication style influences trust, affective commitment, and knowledge sharing. It extends the work from Norton's (1978) communication style, Politis's (2011) E-leadership theory, and Sullivan's (1998) motivating language theory. It provides a new multidimensional theory for a VL communication style which contends that VL uses supportive communication styles and emphasizes a motivating, nurturing style of leadership. Additionally, this study confirms that trust, knowledge sharing, and affective commitment have a significant positive mediation effect on a VT's performance. Finally, this study fills a gap in the current literature by introducing the theory that team process (knowledge sharing) and emergent states (affective commitment and trust) when coupled with a VL communication style can improve VT performance. Overall, the research model explains a substantial amount of variance (47.5%) in VT performance.Virtual coordination and the accomplishment of objectives within a virtual environment are becoming more and more prevalent. Grasping the dimensions that comprise a VL not only allows us to assess their effectiveness but also aids in the development of strategies to improve their performance. Through understanding the impact of a VL's communication style on the performance of VTs, they could improve team overall performance, time to the market, and project success rate and create a safer and healthier organization or society within the workplace.
