Vicarious trauma (VT) is the exposure to the traumatic experiences of another through empathic connection. VT is a hallmark of first responder professions, including law enforcement, fire services, emergency medical services and victim assistance providers. This dissertation project examines the role of first response agencies in managing the impact of VT in their employees. The impacts of VT are examined ecologically, beginning with the mental and physical impacts on the individual, then the effect on family and friends, ending with the impact on the organization or industry. This review reveals a gap in the literature: little is known about the extent to which these strategies are being adopted, indicating the need for an assessment of the organizational response to VT. To fill this gap, qualitative data from 47 change agents within 15 first responder agencies undergoing a process of changing their response to VT were analyzed using thematic analysis, allowing a better understanding of the needs of first response agencies going through this process. These data also informed the evaluation of a new tool for assessing the organizational response to VT: The Vicarious Trauma Organizational Readiness Guide (VT-ORG). The psychometrics of this organizational assessment tool were assessed through a survey study using the VT-ORG and measures of individual and organizational functioning. Data were gathered from 3018 participants across 13 agencies. Analyses indicated the VT-ORG is a valid and reliable assessment tool that can help first response agencies conduct a needs assessment and begin an organizational change process. The VT-ORG tool is also ready for researchers to use in studies of the prevalence of strategies to address VT among organizations.
