While meritocracy is a prerequisite for successful career advancement, there are few Asian born and educated leaders at the upper echelons of Western Multinational Corporations (MNCs) located in Singapore. Global organizations struggle to develop their Asian born and bred leaders to take on the mantle of leadership at the highest levels of their operations. There are several hypotheses for this phenomenon. First, there are the cultural values of the home country that might explain the perceptions of employee capability by the members of the host country. Second, English language is the language of corporate business, creating contradictions in the workplace, especially for an employee not educated in English. Third, personality and upbringing affect ideology and drive subsequent behavior in the workplace. The intersection of these elements can facilitate or create barriers to an Asian employee's career advancement in the Western MNC. There are little data thus far on this phenomenon and the aim of this study is to address that gap. Therefore, this qualitative study explored the facilitators and barriers to the career advancement of Asian leaders and their ability to succeed in the workplace. It used in-depth interviews of Asian born and educated leaders to garner their experiences while employed in Western Multinational Corporations based in Singapore. The literature review compared humanism with Confucianism and located these perspectives within developmental theory with an emphasis on cultural values and its effect on personality and leadership in the Western Multinational Corporation. Key themes that emerged from the research were identified as five categories of tension in the life cycle of an Asian born and educated leader. The main themes are described as adaptiveness, colonial ethnocentrism, learning from upbringing, mentorship, and self-mastery. Each of these themes had subthemes within each category, that were repeated across categories and at times appeared as contradictions. The findings seek to inform human resource partners, Western leaders, Asian leaders, and future researchers on various culturally aligned leader developmental approaches to successful career advancement.
