This study attempted to apply and describe Bass' Transformational model of leadership behaviors in church leaders, particular of those who have graduated from Christian Higher Education Leadership Development (CHE LD) programs and expand the infancy research base. This research explored the extent of the impact of CHE LD programs on graduates and compares their leadership behaviors among other church leaders without LD training. Church leaders affiliated with the California Southern Baptist Convention were sampled to test for significant leadership differences using the Multifactor Leadership Questionnaire (MLQ), designed by Bass & Avolio (2004). Leader (n=93) MLQ mean scores were compared with raters (n=129), matched raters (n=52), and the 2003 US Norms database.

Leader perceived mean scores did not differ significantly between those with and without CHE LD training. However, matched rater scores showed significant differences in transactional scales. Overall leader scores differed significantly with rater scores, primarily in Idealized Attributes (IA), Contingent Reward (CR), and Management Passive (MBEP) sub-scores. Raters saw their leaders as highly transformational, and less transactional within their church context.

CHE LD trained leaders differed significantly higher than the US Norms in transformational sub-scores, but scored significantly lower transactional sub-scores. However, this sample of church leaders ranked in the 40-60 th percentile in overall leadership frequencies. Idealized Behaviors (IB) and Intellectual Stimulation (IS) were the most frequent transformational leadership behaviors, while transactional scales ranked low (30th percentile) to the US Norms.

From the self-designed theological questions, CHE LD trained leaders scored significantly higher in one of the spiritual disciplines, personal retreats. However, priority of character and self-awareness showed no significant differences among the same sample.

A key contribution includes utilizing a 360-degree instrument testing for leadership mean differences with church leaders with and without CHE LD training. Using the MLQ instrument and self-designed spiritual items, this exploratory study was unable to discover differences in leadership styles among those with CHE LD training. Yet, initial results revealed enough for further examination of this phenomenon in hopes of better understanding the leadership behaviors of CHE LD trained church leaders.
