Employee engagement has become an accepted predictor of business performance; however, engagement levels have steadily dropped over the last decade. Research indicated transformational leadership and ethical behaviors have a positive relationship to engagement. Research also demonstrated transformational leaders establish ethical standards by exhibiting behaviors such as trustworthiness, integrity, fairness, and concern for others. Employees expect leaders to act ethically and watch over their interests. When employees feel mistreated or lack trust in their leadership, it affects productivity and profitability of the organization. The specific problem of this study the lack of knowledge regarding how much mediating affect ethical leadership behaviors has on the relationship between transformational leadership and employee engagement. The proven relationships between transformational leadership and ethical behaviors, and ethical behaviors and engagement, indicate ethical behaviors may be a conduit in which transformational leadership leads to employee engagement. The purpose of this non-experimental, quantitative study was to examine the mediating effect of ethical leadership behaviors on the relationship between transformational leadership and employee engagement. The Leadership Virtues Questionnaire measured ethical leadership behavior; the Multifactor Leadership Questionnaire measured transformational leadership; and the Utrecht Work Engagement Scale measured employee engagement. Professionals in the aerospace industry in North America were asked to participate in this survey. Of this sample, 539 were invited to participate, and 64 completed the survey for a response rate of 11.8%. Linear regression and the Pearson correlation statistic were used to test hypotheses 1-3. Results indicated strong correlation for transformational leadership and employee engagement (r = .596, p < .001), transformational leadership and leadership ethical behavior (r = .721, p < .001), and ethical leadership behavior and employee engagement (r = .448, p < .001). The final hypothesis was tested using stepwise multiple regression. The study found that ethical leadership behaviors does mediate the relationship between transformational leadership and employee engagement, account for approximately 54% of effect. Study findings indicated all variables were highly correlated and the independent and mediating variable predicted employee engagement. Recommended future research was to focus on the relationship of elements of transformational leadership that may better predict employee engagement.
