The underrepresentation of women in top-level management positions throughout the world has been well documented. Similarly, a gender gap also exists within intercollegiate sport administrative positions throughout the United States. Prior research has focused on the reasons women are underrepresented; however, no research was found regarding the experiences of women as they develop into leaders within intercollegiate sport. An exploration of factors critical to the leadership development of female intercollegiate sport administrators is necessary in order to support emerging leaders and assist in narrowing the current gender gap. Thus, the purpose of this qualitative study was to gain an understanding of the leadership development journey of women holding top-level leadership positions within intercollegiate sport departments. Open-ended interviews were conducted with nine female intercollegiate sport administrators, with a focus on understanding factors critical to their development as leaders. Interview protocol and data analysis followed grounded theory methodology. The findings of this study indicated these women had similar experiences throughout their development as a leader. Items of similarity included: (a) athletic and coaching experiences, (b) pursuing intercollegiate athletic administration careers, (c) getting involved, (d) development of support systems, (e) overcoming challenges, and (f) family development. Many of these experiences contributed positively to the self-efficacy of the women. Additionally, the women identified a positive support system and involvement as factors critical to their leadership development. These factors provided opportunities for the women which assisted to increase their self-efficacy as they emerged as leaders. Other aids the women believed would help emerging females in the field were forming connections with established women and developing strategies to help women succeed as leaders. This study indicated that the experiences and events in a woman's life influenced her self-efficacy and should be of importance in the leadership journey of emerging female leaders. Future research is recommended in the area of self-efficacy, especially as it relates to females in the sport industry.
