This study reveals that a combination of beliefs that women's equal rights with men have been achieved in Mainland China, and women are less competent than men, has caused barriers to women managers to enter management positions, to form productive relationships at work, and to apply certain types of leadership styles. Women managers' conceptualization of senior managers in more masculine terms than middle managers deter them from making career advancement into senior management level. Their desire to fulfil equally legitimate aspects of identity---that of independent career women, and of sacrificing traditional women---makes it difficult to resolve work/family conflicts. By interpreting their experience from perspectives other than gender, women managers are not able to discern systematically gendered arrangements in their organizations. Instead of recognizing these arrangements and challenging them, women managers go along with these arrangements, and therefore unconsciously become part of the forces reproducing the gender discriminations.
