This ethnographic study investigates how a group of aging waitresses experience the subjective realities of working at older ages. It describes the range of strategies these women exhibit in response to the aging process, and examines the extent to which the restaurant is a suitable environment for aging in the workplace. The data are primarily based upon fieldwork conducted over a 2 year period in Northeastern Massachusetts and Southern New Hampshire, and includes observations in restaurants, informal interviews with 23 working waitresses ages 45--74, and in-depth interviews with five waitresses ages 65--83 (two retired, three employed).

I argue that labor force participation at older ages by women in a low-wage occupation like waitressing is not simply motivated by economic necessity. There are other factors which influence the decision to continue working, some of which are internal to the waitress, such as physical functioning, social, emotional and psychological factors, and some of which are external, such as forces within society, and policies and processes within the workplace. My analysis focuses on the dynamic interactions between the waitress and her work environment, and includes interactions with employers, coworkers, and customers.

This study proposes to demonstrate that performance of the role of server for middle-aged and older women has many positive results, however, continuation in this role may be hindered by the relatively low value placed on the job and hence on its performers by society at large and by other persons with whom the waitress interacts. In response to threats to self-esteem, the women develop defense mechanisms in order to maintain self-esteem or enhance well-being. It is further suggested that complex and rapid changes in the organizational structure of restaurants, and social dynamics related to the food service industry are forcing some older workers to adapt to conditions and pressures in the workplace or withdraw from it permanently. This dissertation challenges some prevailing concepts of older workers and sheds light on the unique experiences of a group of aging women in one service occupation.
