This dissertation project examines issues of organizational identification and organizational commitment from the perspective of organizational members participating in a company's community service activities. Community service activities within the workplace, specifically employee-based volunteer programs, have grown in popularity over the last decade. Scholars need to begin to examine the impacts of these non-paid, community-focused activities on our current theories of organizing. As such, this study seeks to understand employee-based volunteerism from the employee and employer perspectives. Through a combination of interview and observational data, this study explores the ways in which organizational members make sense of their 'philanthropic overtime' and form (or fail to form) identifying bonds that further (or fail to further) their commitment to their organization. This work begins with a historical overview of volunteerism in our culture and a summary of the research on identification and commitment theories. A discussion of methods follows and an argument is made for the value of qualitative methods of data collection as the best means to observe and understand organizational members' experiences firsthand.

Through discussions with organizational members, this study explores the relationship between their philanthropic overtime and their organization. Though the employee volunteer program creates tensions around personal/professional expectations, organizational members strongly identify with the religious/spiritual, personal, professional, organizational and community outcomes of these workplace activities. As a result, this work supports claims within the volunteerism literature that corporate efforts to support employee volunteerism positively impact organizational commitment. In addition, this study adds further support to the theory that organizational commitment is an outcome of strong organizational identification.
