The following study examines the Glass Ceiling Phenomenon from the target's point of view. Specifically, it introduces a new target model of the Glass Ceiling phenomenon. The model argues that various Glass Ceiling variables such as position stagnation, just-world beliefs, number of previous promotion inhibitions, hierarchical position, promotion opportunity satisfaction, and identity, all affect attributions of failures. These attributions subsequently affect the victim's self-esteem, self-efficacy, organizational citizenship behavior, level of aspirations, and organizational commitment. To test this model, the author analyzed these variables from minorities and women from various levels of the organization. Results showed that Social Identity (racial and feminist) served as a moderator of the association between the Glass Ceiling Phenomena and Attributions to Prejudice. Implications of these results were presented for future research and corporate initiatives.
