Humor has a long history in psychological research on therapeutic and clinical issues, stress, health, and creativity. Organizational psychologists have also shown a longstanding interest in humor, and have clearly demonstrated the benefits of humor in the workplace. Surprisingly, however, the relationship between humor and actual managerial effectiveness has received little attention.

The present study was designed to examine the relationship between executives' spontaneous use of humor during an open-ended interview and managerial effectiveness. Sixty audio-taped interviews and written transcripts of senior executives (40 male, 20 female) from a major international food and beverage corporation were obtained from a large consulting firm. Also obtained were independent real-world performance criteria---specifically, nominations for outstanding and average performance and annual bonuses awarded---and measures of personality (i.e., competency and motive scores).

A coding scheme for the use of humor, designed to distinguish three broad categories (negative, positive, and general) and thirteen sub-categories of humor, was applied to two independent samples of executive interviews. Among the humor variables assessed were: overall humor (total frequency), downputting a subordinate or an organization (negative humor), complementing others or humility (positive humor), and incongruity or light humor (general humor).

A series of MANOVAs showed that outstanding executives used significantly more negative, positive, and general humor than average executives. In particular, outstanding executives used more humor than average executives that downput peers and subordinates, expressed positive regard or decreased the impact of a criticism, and released tension. Pearson correlations revealed that use of humor was positively associated with executives' bonus and competency scores (e.g., self-confidence). Gender differences emerged showing that, overall, female executives used more humor than male executives; however, men used significantly more negative humor than did women.

Differences between outstanding and average executives' actual use of humor provided support for several theoretical perspectives addressing the nature and function of humor. Results suggest that the use of humor may reflect a constellation of interpersonal skills that aid successful interactions with peers and subordinates. For example, humor may help communicate sensitive information without alienating or discouraging others as well as easing social interactions and showing positive regard.
