Rapid growth in the number of athletic training education programs in response to the National Athletic Trainers' Association Board of Certification accreditation mandate for exam eligibility increased the demand for athletic training program directors (PDs). However, the supply of qualified athletic training faculty members for the athletic training programs was too small resulting in institutions having to recruit clinical athletic trainers to fill the PD positions despite many of them being unequipped for success as an academician. An extensive literature review regarding higher education faculty members and athletic training revealed minimal research regarding athletic training PDs.

A qualitative, grounded theory research design was used to provide an in-depth understanding of athletic training PDs success and development. A purposeful sample of four athletic training PDs were interviewed and a cross-case thematic analysis was completed on the interview data.

The research data illuminated two significant themes from the data: (1) influential relationships impacting career development and (2) intrinsically driven elements of success. The first theme highlighted the importance of the relationships with people that provided opportunities for learning specific skills, attitudes, and responsibilities needed to develop into successful athletic training PDs. The second theme presented elements within the person which allowed them to be successful. These elements included intrinsic rewards, self-motivation, adaptability, and being mindful of the big picture. These two tenets of success and development provided the athletic training PDs increased opportunities to be successful and satisfied in their academic and professional careers.

The results of this study provide a new understanding of and appreciation for the career development and success of these athletic training faculty members by offering a new lens for those considering the athletic training profession, those in the athletic training profession, and those considering or in athletic training PD roles to view of the development and success of athletic training PDs. Future research must build upon the foundation laid here to provide increased understanding into these specialized faculty members.
