This dissertation employs nationally comprehensive, longitudinal survey data to examine how gender affects career attainment chances in urban China. Given women's underrepresentation in all three groups associated with China's elite careers---the Chinese Communist Party (CCP), managers or administrators (cadres) with high levels of authority, and professional elites---I test three theories of gender inequality to explain this gender gap: (1) sex-based differences in human capital attainment; (2) institutionalized gender discrimination in recruiting and hiring practices; (3) gender differences in family commitments, which may limit the supply of females pursuing elite careers. Event history analysis suggests that neither gender differences in human capital nor supply-side limitations explain women's low numbers in attaining party membership, a requirement for joining the cadre elite. Rather, gender discrimination plays out in workplace authority hierarchies, which tend to be closely coupled with the Communist party-state. High placement in these hierarchies increases odds of joining the CCP, yet women remain at the lower levels. The party then promotes more male than female members to high-level cadre posts, which widens the gender gap already created when, early in their career trajectories, women opt out of pursuing politically incorporated elite jobs due to their greater relative burden of family responsibilities. Those who continue to pursue these jobs must have extraordinary human capital achievements or insider connections to close the gender gaps in party membership and cadre position attainment. Only in the elite professions, where attainment is more remote from the party-state, are women able to achieve men's rates of participation by equalizing their human capital achievements.
