Thesis (Ph.D.)--The University of Western Ontario (Canada), 2010.
The first purpose of this study was (1) to identify the nature of the relationships between transformational/charismatic leadership (Bass, 1985; Conger & Kanungo, 1998) and the three forms of employee commitment (affective [AC], normative [NC], and continuance [CC]; Meyer & Allen, 1991); the second purpose was (2) to identify whether societal culture moderated the relationship between leadership and commitment.

To accomplish these objectives, a meta-analytic design was used. Primary studies were collected and analyzed using principles of psychometric meta-analysis (Hunter & Schmidt, 2004). Studies were assigned culture codes for the dimensions individualism/collectivism and power distance based on the country in which the respondents were sampled. Assigned culture codes were based on one of three culture dimension taxonomies: Hofstede (Hofestede, 2001), GLOBE (House et al., 2004), and Schwartz (1994; 1999).

Bivariate meta-analytic results showed transformational/charismatic leadership was positively related to both AC and NC, but was unrelated to CC. Since AC and NC are highly correlated constructs, a semi-partial correlation analysis was undertaken to determine if the relationship between leadership and either AC or NC would endure after accounting for the correlation between these two commitment components. The positive relationship between leadership and AC persisted after controlling for NC, but the relationship between leadership and NC was reduced to zero after controlling for AC. A mediation mechanism is proposed to explain these findings, whereby AC would mediate the relationship between transformational/charismatic leadership and NC.

The data also showed individualism/collectivism did not moderate the relationship between transformational/charismatic leadership and AC. This culture variable, however, did moderate the relationship of this same leadership construct with both NC and CC. Correlations were stronger under conditions of higher collectivism. Also, there was some evidence that power distance moderated the relationship of contingent reward leadership with AC. Correlations were stronger under conditions of higher power distance. None of these moderation effects were confounded with methodological variables coded in this study.
