In response to repeated calls for examining the influence of context on performance feedback, this study explored the development of the supervisor-subordinate relationship and its subsequent influence on the feedback process. In particular, it sought to determine how the nature of contact between a supervisor and subordinate affects the quality of their relationship; and, how their relationship influences both patterns of feedback and responses to feedback.

A survey was administered to employees of a large manufacturing organization and fully employed graduate students of a large midwestern university. Results demonstrated that more frequent, high-quality conversations on a variety of topics, in a variety of contexts, had a major influence on the nature of relationship between supervisors and subordinates. Those who share meaningful interaction develop relationships characterized by higher levels of trust and support. Such high quality relationships, in turn, are characterized by feedback which is perceived as being more positive, is delivered in a more conversational manner, and, to a lesser extent, is both given and sought at higher frequencies. Although the quality of relationship was found to be only a small contributor to compliance with feedback, it was found to be an important predictor of satisfaction with feedback. Finally, the nature of interaction between individuals was found to directly contribute to the frequency of feedback, above and beyond its influence on the supervisor-subordinate relationship.
