The present study examined the psychometric properties of a multi-source feedback (MSF) instrument by (a) evaluating item parameters for a MSF instrument from classical test theory (CTT) and item response theory perspectives (IRT), (b) comparing item parameters by rater group, and (c) comparing item parameters by performance dimension. Additionally, IRT was used to develop new versions of the MSF instrument designed to assess high-level performance. Analyses were conducted on a sample of 596 developmental MSF ratings from financial service managers. Results showed that CTT and IRT provided similar information regarding item difficulty and item discrimination; however the two approaches identified different items for revision and possible removal. Additionally, results showed that both the self and supervisor versions of the MSF instrument provided the most information at the average level of performance. Moreover, there were no differences in item parameters by rater group or by performance dimension. The present study demonstrated that the level of performance measured by a MSF instrument can vary, suggesting that organizations can utilize IRT to tailor MSF instruments to their needs.
