Work and family constitute the two most fundamental domains of life. The importance of the examination and understanding of these two areas of life is obvious, as well as supported throughout both the empirical and popular literature. Its importance to the field of home economics education is also evident. Home economics educators are uniquely qualified to conduct needed research on the complex relationships between work and family because of their ability to apply results to the development and improvement of curricula and educational programs that will help individuals, families, and organizations deal with the challenges and difficulties concerning work and family issues.

The purpose of the present study was to examine the relationship of role stressors, role involvement, social support, and work-family conflict among managers by applying a model of antecedents and moderators of work-family conflict developed by the researcher. The sample consisted of 209 (146 males and 63 females) lower and middle managers who were married and had at least one child. The sample was obtained through a mail survey sent to a variety of smaller to mid-sized businesses and organizations which had been solicited and had agreed to participate in the study. The background characteristics of the sample seemed to indicate that it was representative of this management population across the United States.

Of the thirteen hypotheses proposed, all but four were supported and accepted. Work-to-family conflict (WFC) and family-to-work conflict (FWC) were found to be significantly correlated. Evidence seemed to indicate that these two directionally specific conflict variables should be combined as subscales to form one bidirectional variable.

Social support was found to have a significant main effect on reducing the levels of both job stressors and family stressors as well as WFC. The same effects were not supported for FWC. The results also indicated that social support had a significant moderating or buffering effect between both job and family stressors and work-family/family-work conflict. Results did not, however, support the buffering effect of social support between job involvement and WFC and between family involvement and FWC.

Job stressors and job involvement were associated with higher levels of WFC and family stressors were associated with increased FWC. Family involvement, however, was not associated with higher levels of FWC. Overall findings concerning family involvement indicated a need for further research and clarification of the construct.

Findings of the study also showed the significance of background characteristics in relation to the study variables. Young females who had been in their positions a shorter amount of time and who had lower incomes reported higher work and family conflict. These results give home economics educators important information for the development and implementation of educational programs that can benefit individuals, families, and businesses alike.
