The purpose of this study was to understand and explain the socialization of new school business administrators from outside the educational field and identify ways to improve the socialization process for future newcomers. The study followed research traditions of organizational sociology and social psychology and includes many elements of symbolic interactionism. The research design was based on the qualitative case study.

During exploratory fieldwork, I conducted informal interviews of a broad range of school employees. I applied an organizing conceptual framework based on the concepts of career and profession (Schein 1978; Wanous, 1991), organizational structure and culture (Mintzberg 1979, 1989; Schein, 1990), matching the individual and organization (Schein 1978; Wanous, 1991), organizational socialization process (Van Maanen & Schein, 1979) and outcome (Schein, 1990). From the preliminary data gathered and analyzed, I identified research questions and a focus group. I then began formal interviews with seven new school business administrators from outside the K–12 public education field. I was one of the representative respondents in the focus group.

From the study, a number of categories were identified as common to the participants in the focus group, individual new school business administrator experiences were organized according to the conceptual framework, outcomes were identified, and a model of explanation was developed. The categories were (a) origin, (b) pre-entry, (c) offer and acceptance, (d) inside, (e) socialization, and (f) outcome. Socialization occurred in the areas of field, profession, and organization. The intended outcome was creative individualism, that is, for the individuals to accept the mission and objectives of the field, profession, and organization but to innovate the content of the role within the organization (Schein, 1990).

The employers did not provide any planned tactics for socialization. All of the individuals were left to figure out the socialization process for themselves. Some of the individuals were able to figure out the field, profession, and/or organization and successfully socialize themselves in one or more of the areas; others were not.
