The problem underlying this study was that many military leaders experience challenges in transitioning to leadership roles in the civilian sector, as there are fundamental differences in organizational culture between military and nonmilitary work settings. The purpose of this qualitative phenomenological study was to explore the experiences of leaders during such transitions, including the facilitators and challenges that they encountered and the nature of their relationships with subordinates. The three-pronged theoretical foundation of situational leadership theory, leader-member exchange theory, and transformational leadership theory informed the creation of a semistructured interview guide. The researcher interviewed a purposive sample of 10-12 former military leaders in the Maryland, Virginia, Washington D.C. area who currently occupy civilian leadership positions. The interview transcripts were subjected to thematic analysis in order to answer the three research questions. Three themes were identified (a) transition lived experiences, (b) challenges related to understanding civilian roles and civilian policy, and (c) relationships with subordinates. The findings help to enhance understanding of how former military leaders can be assisted in transitioning effectively into nonmilitary work contexts. An integrative approach, rather than hierarchical is recommended for military contexts to facilitate transition to civilian life. Military and civilian leadership are quite different and military leaders would benefit from training in civilian leadership. Future research is recommended to focus on interventions that target measurable benchmarks for transitioning to civilian leadership.
