College enrollments have declined for 8 consecutive years nationwide and the admissions counselor career reports a high rate of turnover. Universities have a vested interest in reducing turnover and improving enrollment rates. An exploration into counselors' perceptions of the factors contributing to turnover and morale may yield applicable research to the field by promoting strategies to reduce attrition and improve productivity, morale and student enrollments. The purpose of this case study is to explore counselors' perceptions of retention and job satisfaction to increase morale and enrollment rates. The theories of constructivism and andragogy serve as the theoretical framework; counselors are adult learners who produce meaning based on their own experiences. The research questions examine the perceptions of counselors on retention and turnover, their demographics and career path, the challenges that counselors experience and strategies which may be employed to improve retention and morale. The research design is an instrumental case study; data were collected through surveys, interviews and content analysis. Data were hand coded and organized by theme. Counselors identified key areas of importance: hiring for role fit, an effective training program, a good relationship with their supervisor, a positive culture, and opportunities for professional development and scheduling flexibilities. Institutions must excel at building high performance cultures with an emphasis on trust, relatedness, professional development programs and leadership with high emotional intelligence (EI) as a means to attract and retain quality employees.
