As the speed of innovation accelerates to unprecedented rates, the need for effective change management strategies has never been greater. Successful organizational change management requires employee 'buy-in', consisting of cognitive and emotional components. To foster the elusive emotional component of employee 'buy-in' organizations must implement effective strategies at the organization level, among middle management, and at the individual level. The goal of this sequential mixed method study is to valuate employee emotional 'buy-in', to examine the effect leadership style has on employee emotional 'buy-in', to explore the relationship between employee emotional 'buy-in' and performance, and to analyze the common qualities, methodologies, and approaches employed by effective leaders within a single population of union workers at a major U.S. transportation company. The Organizational Change Recipients' Beliefs Scale (OCRBS) was used to measure employee emotional 'buy-in' levels and subsequent quantitative analysis implied that leadership style does influence employee emotional 'buy-in' and that a relationship exists between employee emotional 'buy-in' and operational performance. Finally, interviews of organizational front-line leaders identified empathy, situational awareness, and employee engagement as critical aspects demonstrated by leaders fostering higher levels of employee emotional 'buy-in'. This study identified that Situational Leadership positively impacts employee emotional 'buy-in'. Additionally, leaders focused downward on employees realized higher employee emotional 'buy-in' levels than leaders who placed greater focus on gaining senior leadership approval and career advancement. Last, this study presents common leadership traits, qualities, and behaviors found to promote employee emotional 'buy-in'.
