The need for multicultural counseling competence is well established. However, operationalizing this construct and implementing it into the practice of counseling remains a challenge. This study examined multicultural counseling competence in a group of outplacement counselors, career counselors who work with employees who have been laid off due to mergers and acquisitions in the financial world. Color-blind racial attitudes, racial identity and racial consciousness were all explored in relation to a multicultural case conceptualization task. Fifty-seven outplacement counselors, employed at a large, metropolitan outplacement counseling facility comprised the sample of this exploratory, descriptive study. Participants volunteered to complete a demographic questionnaire, the Marlow-Crowne Social Desirability Scale, the Color-Blind Racial Attitude Scale, and the Multicultural Case Conceptualization Ability - Career instrument. In addition, counselors of color completed a modified version of the Cross Racial Identity Scale and Whites completed the Oklahoma Racial Attitude Scale. It was hypothesized that there would be no relationship between color-blind racial attitudes, racial identity, racial consciousness, or any demographic variables with multicultural case conceptualization ability. The null hypothesis was partially rejected. Results of the study indicate that there is a relationship between color-blindness and multicultural case conceptualization ability; however, this relationship varies depending on the characteristics of the analogue client, as well as on etiology and treatment conceptualizations. Additionally, some demographic variables were related to multicultural case conceptualization ability; specifically, age, amount of multicultural training, and education background. Counselors who were younger, had more multicultural training, and who had traditional (i.e., at least a masters degree in counseling) were most likely to incorporate racial and cultural variables into their conceptualizations. Racial identity and racial consciousness were unrelated to the conceptualization task. This study adds to the body of work on multicultural career counseling, especially to the under-researched field of outplacement counseling. Implications for future theory, research and practice are discussed.
