Little research has been conducted on the significance (quality) of Army recruitment practices and how to measure, improve, or perhaps guarantee satisfying applicant experiences. The purpose of this research was to gain an in-depth understanding and practical wisdom from what former Army recruiters have observed, encountered, or undergone and to illuminate what ought to be done to preserve, oversee, and protect the prestige of the Army. This research study employed a qualitative case study research design. The theoretical framework used in this study included signaling theory, person-organization fit, and employer branding. A semi-structured process was used to interview 13 former Army recruiters. Stake's (1995) data analysis spiral model was used to analyze the data. This study identified the dimensions of the United States Army recruitment process that influence the quality of the applicant experience. The analysis of participants' perceptions revealed that the dimensions of the recruitment process reflected (a) shared goals and objectives; (b) the pivotal role transparency plays in relation to strategic intent, moral virtues (i.e., justice, temperance, prudence, and fortitude), dissenting voices of opposition, and recruiter/applicant/organizational ideology; and (c) the importance of guiding operating philosophies. Recommendations for practice include (a) identifying how applicants interpret recruitment practices and how applicants relate outcomes to their thinking and behavior; (b) developing a mechanism to evaluate the degree to which recruiter personalization to the sales strategy is in accordance with organizational standards; (c) identifying recruitment practices (i.e., role behaviors) that link organizational objectives and give the Army a competitive advantage; and (d) developing a means to monitor and evaluate the degree to which recruiters effectively assess applicant qualifications---i.e., identify person-organization fit, filter out nonqualified applicants, and maximize productivity.
