However, scholars are conflicted as to the strength, dynamic, and connection between collaboration and commitment. The total global workforce of a Fortune 50, multinational corporation was surveyed (n=109,477). Results indicate that the perception of collaboration in an organization can significantly predict the level of commitment. The study also found that the relationship between organizational tenure and affective organization commitment is curvilinear where the shortest and longest tenures within an organization result in greater commitment. However, it was found that organizational tenure does not moderate the relationship of collaboration and affective commitment.

The findings of this study suggest that organizational leaders interested in increasing affective organizational commitment would be well-served to focus on strengthening the perception of intra-organizational collaboration across their entire workforce regardless of tenure. The study also recommends that managers leverage higher levels of affective organizational commitment that exist in the shorter and longer tenure subsets of their workforce to inspire greater organization-wide commitment. The study notes, however, that no incremental benefits of focused intra-organization collaboration strengthening interventions were found for moderately tenured employees.
