This phenomenological study unfolds the meaning and nature of the formal mentoring relationship in two organizations in Singapore. The theoretical framework of Hofstede's national cultural dimensions and Walker's mentoring stage model assisted in explicating the overarching research question of how formal mentoring relationships manifest among Singaporean Chinese.

The phenomenon was further investigated with the help of four sub-questions. (1) How do Singaporean Chinese get mentoring relationships started? (2) How does the relationship develop over time? (3) How does the formal relationship end? (4) How does the mentoring relationship of Singaporean Chinese meet the personal, professional and career development needs of both mentor and protege?

This investigation features in-depth, face-to-face interviews of 17 mentors and 20 proteges. Data were coded and analyzed qualitatively for emerging themes and sub-themes that give insights into the meaning and nature of the mentoring relationship. Research data indicate four major conclusions. First, Walker's stage model is not sufficient to describe the mentoring experiences of the participants in this study. The participants' description of their mentoring relationships included a "dynamic" state that pushes the mentoring relationship to the next stage of development. Second, there appears to be a change in the national cultural profile of the participants and that of Hofstede's study. Third, even though the "power distance" has narrowed, mentors and proteges experienced the "gap" that existed between them. Finally, a feminine orientation of care and friendship emerged as the participants expressed their views in relation to the definition, the objectives, the role and value of the mentoring relationship.
