In this dissertation, I focus on how unique knowledge and relational skills facilitate capital conversion to nurture innovation and growth in complex organizations. The core of the discussion is to explore the parts and the process that drive the conversion of different capital forms, and to show how one organization made sense of their knowledge-based value creation processes. The non-linear non-equilibrium phenomenon of capital conversion will be described as "capital interconvertibility," and it is argued to be fundamental for an understanding of how organizations, communities and societies develop their knowledge and intangibles into meaning and value. In light of the perceived deficiencies in the literature, research into, and critique of the field of knowledge management and intellectual capital, there are three focus areas that run through this study: (a) an inquiry into patterns, structures and culture; (b) an inquiry into intangible resources and "capital species"; and (c) an inquiry into people and organizational relationships and organizational systems. The dissertation is based on a retrospective interpretive case study including reflections and findings from a two and a half year participatory action research project in a Scandinavian telecommunication corporation. The literature is linked to intellectual capital, organizational theory, sociology and systems theory, and in particular, the work of the French sociologist Pierre Bourdieu.

Preliminary findings from the dissertation indicate that the willingness to share unique knowledge has created a (relational) capital foundation that is important to position organizational units in the local and global telecom market. Understanding capital interconvertibility and its importance in the value creation process will provide significant insight for organizations and communities that nurture innovation and growth to improve our society.
