Numerous organizational studies have tried to find out if differences in a variety of organizational factors in schools (or in other organizations) are related to teachers' (or employees') job attitudes and organizational commitment. Based on these studies, four different theoretical frameworks have been developed to explain the impact of organizational factors on job attitudes and organizational commitment. They are the structural framework, the social norms framework, the cultural framework, and the leadership framework.Subjects--Topical Terms:

This study integrates the four frameworks and reconceptualizes the organizational factors into an "environmental model". This model assumes that key organizational factors constitute an "organizational environment" in the school, and that the organizational environment, interacting with the personal attributes influences teacher's job attitudes and organizational commitment. The research question is, "How are teachers' job attitudes and organizational commitment related to organizational factors such as principal's leadership style, organizational culture, organizational structure, social norms, and perceived organizational effectiveness in schools?"

The study uses a cross-sectional survey design. The unit of analysis is the teacher. The independent variables are 12 measures of organizational factors in school. The dependent variables are 7 measures of teacher commitment and attitudes. The control variables are 8 measures of teacher personal attributes. There were 54 randomly sampled Hong Kong aided secondary schools and 588 randomly selected teachers involved.

Structural Regression was used to analyze the data and answer the research question. The findings can be summarized as follows: (1) Organizational commitment and job attitudes may be different attributes sensitive to different aspects of the organizational environment. (2) The strength of impacts on teachers' organizational commitment and job attitudes of different aspects of the organizational environment may be very different. (3) A leadership style may have positive effects on some aspects of teachers' working commitment and attitudes as well as negative effects on other aspects. (4) Locus of control and length of teaching experience not only relate to individual's organizational commitment and job attitudes but also mediate the relationships between these variables and the organizational environment.

A number of implications are advanced from the findings for administrative practice, training, on-going policy discussion, and future research.
